Over the past 15 years, it has become more and more popular to hire coaches for promising executives. Although some of these coaches hail from the world of psychology, a greater share are former athletes, lawyers, business academics, and consultants. No doubt these people help executives improve their performance in many areas. But I want to tell a different story. I believe that in an alarming number of situations, executive coaches who lack rigorous psychological training do more harm than good. Hypnosis, when using proven therapeutic procedures, can be a highly effective form of treatment for many mental, psychosomatic, and physical disorders. For example, through the use of regressive techniques, an adult patient may mentally voyage back to a point in youth that was particularly troublesome, allowing the healing of old emotional wounds. Another patient can be led to understand that emotional pain has been converted to physical pain, and that the pain can be eliminated once the source has been addressed. Or, a person suffering from chronic pain can be taught to control the pain without use of medications. There are a number of techniques for correcting dysfunctional behaviors such as self-destructive habits, anxiety disorders, and even managing side effects of various medical treatments and procedures.
Sports psychology is a relatively young discipline within psychology. In 1920, Carl Diem founded the world’s first sports psychology laboratory at the Deutsche Sporthochschule in Berlin, Germany. In 1925, two more sports psychology labs were established – one by A.Z. Puni at the Institute of Physical Culture in Leningrad and the other by Coleman Griffith at the University of Illinois.
Feedback shouldn’t be a surprise. Hopefully, he has been receiving feedback along the way about specific behaviors that he has needed to change. Start out by stating your intent in giving the feedback. For example, “My goal in giving you this feedback is for you to be able to step up and get that promotion….” Then describe the actual behavior that you noticed and the situation in which it occurred (i.e., “You did not show up to the last three of our staff meetings”), the impact that it had (i.e., “this upset the rest of the team who were counting on getting key updates from you so they could move forward with their projects”), and then articulate the desired results (“I’d like for you to be at all of our staff meetings from now on. If you can’t attend, I’d like for you to let me know and to send someone from your team in your absence”).
Well, like most smokers you almost certainly have much more of a psychological dependence on smoking than a physical one. Over time, the psychological habits relating to smoking become thoroughly ingrained at a subconscious level. Smoking cessation products such as pills, patches and gum can provide relief from the physical side-effects of nicotine withdrawal, but they do not address the psychological issues that prevent or discourage people from quitting.
Elite athletes, dancers and singers all have coaches. It would be inconceivable to expect a person to go it alone in professions like those without one. They require consistently high performance and support. The business world is no different. Executives interact in an equally demanding environment leading people in today’s complex, competitive global marketplace. Published, controlled studies of the use of hypnosis to cure warts are confined to using direct suggestion in hypnosis (DSIH), with cure rates of 27% to 55%. Prepubertal children respond to DSIH almost without exception, but adults often do not. Clinically, many adults who fail to respond to DSIH will heal with individual hypnoanalytic techniques that cannot be tested against controls. By using hypnoanalysis on those who failed to respond to DSIH, 33 of 41 (80%) consecutive patients were cured, two were lost to follow-up, and six did not respond to treatment. Self-hypnosis was not used. Several illustrative cases are presented.
If coaching fails to cure a problem in six months, it can become very expensive indeed. Take the case of Tom Davis, the coach who worked with Rob Bernstein, the executive VP of sales at an automotive parts distributor. Let’s assume Davis charged a relatively low per diem of $1,500. Neuro-Linguistic Programming (NLP) is the name given to a series of models and techniques used to enhance the therapist's ability to do hypnotherapy. NLP consists of a number of models, with a series of techniques based on those models. Sensory acuity and physiology is one model whose premise is that a person's thought processes change their physiological state. People recognize such a physiological change when startled. The body receives a great dose of adrenaline, the heart beats faster, the scare may be verbalized by shouting, and the startled person may sweat. Sensory acuity, (i.e., being attuned to changes occurring in another person) will strengthen communication to a person in ways over and above simple verbal cues, therefore making the therapist more effective. A second model of NLP deals with representational systems. The idea behind this model is that different people represent knowledge in different sensory styles. In other words, an individual's language reveals that person's mode of representation. There are three basic modes of representation. These are: Auditory, Visual, and Kinesthetic. The same information will be expressed differently by each. For example, the auditory person might say, "That sounds good to me;" the visual person might convey, "I see it the same way;" and the kinesthetic person would offer, "I'm comfortable with it too."

A study of 286 smokers compared the effectiveness of hypnosis versus behavioral counseling when both interventions were combined with nicotine patches. At 6 months, 26% of the participants in the hypnosis group were abstinent compared with 18% of the behavioral group. At 12 months, the abstinence rate was 20% for the hypnosis group compared to 14% for the behavioral group. It was concluded that, for long-term quit rates, hypnosis compares favorably to standard behavioral counseling when used with nicotine patches.

Preperformance routines refer to the actions and behaviors athletes use to prepare for a game or performance. This includes pregame routines, warm up routines, and actions an athlete will regularly do, mentally and physically, before they execute the performance. Frequently, these will incorporate other commonly used techniques, such as imagery or self-talk. Examples would be visualizations done by skiers, dribbling by basketball players at the foul line, and preshot routines golfers or baseball players use prior to a shot or pitch.[60] These routines help to develop consistency and predictability for the player. This allows the muscles and mind to develop better motor control.

By dint of McNulty’s force of personality or indefatigability, Mirabella stopped fighting his coach’s efforts to toughen him up. To all outward appearances, Mirabella began acting like the assertive executive he wasn’t. Once McNulty saw Mirabella’s behavior change, he told the CEO that Mirabella was now up to the job. Consider Rob Bernstein. (In the interest of confidentiality, I use pseudonyms throughout this article.) He was an executive vice president of sales at an automotive parts distributor. According to the CEO, Bernstein caused trouble inside the company but was worth his weight in gold with clients. The situation reached the breaking point when Bernstein publicly humiliated a mail clerk who had interrupted a meeting to get someone to sign for a parcel. After that incident, the CEO assigned Tom Davis to coach Bernstein. Davis, a dapper onetime corporate lawyer, worked with Bernstein for four years. But instead of exploring Bernstein’s mistreatment of the support staff, Davis taught him techniques for “managing the little people”—in the most Machiavellian sense. The problem was that, while the coaching appeared to score some impressive successes, whenever Bernstein overcame one difficulty, he inevitably found another to take its place.
Coachability, in my opinion, is the number-one success factor to consider. The reason is that no matter how experienced or effective the coach might be, no change of the executive (coachee) will occur if the executive does not want to change, recognize the need to change, or does not take responsibility for the change needed. The executive needs to be open to feedback, willing to use the feedback to commit to change, and be willing to be held accountable to the commitment.
