But coaching is not just for tackling new assignments. It can also play an invigorating role. Coaches can help executives "develop new ways to attack old problems," says Vicky Gordon, CEO of the Gordon Group coaching practice in Chicago. "When efforts to change yourself, your team, or your company have failed—you are frustrated or burned out—a coach can be the outside expert to help you get to the root cause and make fundamental changes."
Eric Hehman is CEO and principal of Austin Asset, a financial services firm in Austin, Texas. When Hehman was tapped to succeed the founder as CEO, he turned to Larry Fehd of Human Performance Strategies for guidance. Fehd offered a blend of consulting and coaching. As a consultant, he offered a road map for Hehman’s successful transition as CEO and firm leader. As a coach, he held Hehman accountable while offering support and candid feedback. “My coach was always asking me, ‘So what are you going to do?’” Hehman said. “He wouldn’t let me duck when things got difficult.”
Although both the organization and the executive must be committed to coaching for it to be successful, the idea to engage a coach can originate from either HR and leadership development professionals or from executives themselves. In the past, it has more often sprung from the organizational side. But given the growing track record of coaching as a tool for fast movers, "We see more executives choosing coaching as a proactive component of their professional life," says Cheryl Leitschuh, a leadership development consultant with RSM McGladrey (Bloomington, Minnesota).
Self-awareness is crucial to leadership and it can be heightened through coaching. To explain why and how, consider the obvious but insufficient explanation for the paradox that CEOs want coaching but don’t pursue it. Stephen Miles, CEO of the Miles Group, that partnered with Stanford on the study, pointed out that to CEOs, “coaching is somehow “remedial” as opposed to something that enhances high performance, similar to how an elite athlete uses a coach.” Moreover, CEO’s say they’re most interested in such skills as conflict management and communication. Yet they put the need for compassion, relationship and persuasion skills far down on their list. They think of the latter as “soft skills,” ancillary at best.
Griffith began offering the first course in sports psychology in 1923, and later published the first book on the subject titled The Psychology of Coaching (1926). Unfortunately, Griffith’s lab was closed in 1932 due to lack of funds. After the lab was shut down, there was very little research on sports psychology until the subject experienced a revival of interest during the 1960s.
Both views reflect CEOs’ perceptions. But those, in turn, reflect the failure of coaching programs to show that the infrastructure of successful leadership vision and behavior is heightened self-awareness about one’s motives, values, and personality traits. That’s especially true within today’s challenging, fluid environment. Because of this failure, coaching programs unknowingly collude with CEOs’ view that self-awareness is either irrelevant to leadership or of minor importance.
Improvements that stem directly from coaching engagements include: enhanced executive learning, gains in corporate performance, enhanced relationships, increased leadership effectiveness and personal and organizational improvements. In the process, not only do executives improve themselves but substantially have a greater impact on their organization. Benefits to the organization include enhanced individual and organizational performance which positively affect organizational culture. These further provide enhanced reputation within the industry, improved employee morale, and positive work environments, thus greater productivity and enhanced client relationships. Several professional organizations and licensing agencies exist for hypnotherapy practitioners. Examples include the American Society of Clinical Hypnosis (ASCH) and the American Association of Professional Hypnotherapists. To be an ASCH member, practitioners must attend at least 40 hours of workshop training, 20 hours of individual training, and have completed at least two years of clinical practice as a hypnotherapist.
In the 1950s, Milton H. Erickson developed a radically different approach to hypnotism, which has subsequently become known as "Ericksonian hypnotherapy" or "Neo-Ericksonian hypnotherapy." Erickson made use of an informal conversational approach with many clients and complex language patterns, and therapeutic strategies. This divergence from tradition led some of his colleagues, including Andre Weitzenhoffer, to dispute whether Erickson was right to label his approach "hypnosis" at all.
